hardPayroll Specialist interview question

Management wants to restructure salaries so that basic becomes a larger share of CTC. How would you analyse the impact before rollout?

What the interviewer wants to hear

  • Model old versus new structure per employee
  • Effect on PF, gratuity, ESI coverage and employer cost
  • Effect on take-home pay and tax for employees
  • Identify affected groups and options to soften impact
  • Plan communication, system changes and testing

Model answer

I would build a model with every employee current structure and the proposed one side by side. Raising basic increases PF where it is paid on actual basic, and it increases the gratuity liability, which is based on basic. If CTC stays fixed, those higher employer costs reduce gross pay, and the higher employee PF reduces take-home pay further, so I would show the change in net pay per employee. I would also check tax effects, such as HRA exemption that depends on basic under the old regime, and whether any employee ESI coverage changes. Then I would summarise the total change in employer cost and liabilities for finance, and highlight groups most affected, for example lower-paid staff, with options such as applying a PF wage ceiling where allowed or adjusting CTC. Finally I would plan the system changes, a test run and clear communication to employees.
